Salary Negotiation in India 2026: Real Numbers, Real Scripts

Indian professionals are notoriously bad at negotiating salary — partly culture, partly lack of data. Here's what engineers and professionals at every level actually earn, and exactly how to ask for more.

In India, talking about salary is still considered awkward — even in a professional context. Most candidates accept whatever number is offered, negotiate timidly, or worse, get lowballed because they didn't know what the market looks like. This guide gives you real numbers, real context, and the exact words to say.

Switching companies and internal promotions follow different compensation processes. Build a current market range from several sources and compare total compensation, not a headline percentage.

What the Market Actually Pays in 2026

The ranges below are illustrative examples, not live market data. Verify current role-, city-, and company-specific compensation on multiple sources before negotiating.

Note: FAANG (Google, Meta, Amazon, Microsoft, Apple) India numbers include base + RSUs (restricted stock units) which vest over 4 years. The base alone is typically Rs. 30-80 LPA depending on level. RSUs make up a significant portion of total compensation.

How Indian Companies Structure CTC

CTC (Cost to Company) in India is often misleading because it includes components that aren't actual cash. Before comparing offers, understand the structure:

  • Basic salary: Usually 40-50% of CTC. Your PF, gratuity, and HRA are calculated on this — so a lower basic salary reduces your actual benefits
  • HRA (House Rent Allowance): Tax-exempt if you pay rent. Ask what % of CTC this is
  • Special allowance: The 'flexible' component that fills the rest — often fully taxable
  • Variable pay / performance bonus: 10-30% of CTC but not guaranteed. Ask about historical payout %
  • Joining bonus: One-time, usually to compensate for bonus you're leaving behind
  • Retiral benefits (PF, gratuity): Included in CTC but not take-home
  • RSUs / ESOPs: For startups and product companies — understand the vesting schedule and strike price

The CTC trap

A Rs. 20 LPA CTC offer may have Rs. 3-4 LPA in PF/gratuity and Rs. 3-4 LPA in variable pay you might not receive in full. Your actual in-hand could be Rs. 1-1.1 LPA per month, not the Rs. 1.67 LPA/month the headline number implies. Always ask for the fixed take-home breakup.

The Right Time to Negotiate

Never disclose your current CTC early in the process. When asked, say: 'I'd prefer to understand the full role and its responsibilities before discussing compensation. I'm confident we'll find a number that works.' If pressed, give a target range anchored at 30-40% above your current CTC.

When the offer is below your expectations

"Thank you for the offer — I'm genuinely excited about this opportunity. I've been researching compensation benchmarks on AmbitionBox and LinkedIn Salary, and for this role and my experience level, I was expecting somewhere in the Rs. X-Y range. Is there room to move closer to that?"

When they say the band is fixed

"I understand there's a band — I respect that. Could we look at other components? A higher joining bonus to compensate for my Q3 appraisal I'll be leaving behind, an earlier performance review at 6 months, or an additional variable pay target would help bridge the gap."

What to Negotiate Beyond Base Salary

  • Joining bonus: Standard at product companies; ask even if it's not offered — especially if you're forfeiting a bonus cycle
  • Variable pay target: Push for a higher on-target variable if base is locked
  • ESOP/RSU grant: For startups, negotiate the number of shares and cliff period
  • Salary revision cycle: Ask for a 6-month review instead of annual, especially for lateral hires
  • Work-from-home flexibility: Has real monetary value — saves commuting cost and time
  • Relocation allowance: If you're moving cities, ask for Rs. 50K-2L one-time relocation support
  • Learning budget: Courses, certifications, and conference tickets
